Hiring your first employee


Hiring the first employee is a big decision. Suddenly, you become responsible for another individual. However, you need not be emotional when hiring your first employee. Instead you should proceed methodically, making sure that you meet all the requirements laid down under different Laws.

Among other things, you need to check the background of the applicant regarding his previous employment claim(s), criminal record, drug test, credit history and driving record. In some cases an identity or a social security check may be essential.

While much of this information comes under public domain, certain personal records including education, military and
medical, are confidential and therefore requires applicant's consent before scrutinizing them. You should ask for original certificates since in this electronic age any fake document can be produced.

Regarding the applicant's criminal past, a criminal conviction report is permanent whereas arrest records, debts, civil suits and court judgments cannot be included in employment background check after seven years. In case you want to use a third party to verify the credentials of the potential employee, then as per federal law you have to alert the person under investigation in writing.

It is easier to verify use of illegal substances like cocaine since drug-abusing employees are six times more likely to file workers' compensation claims than other staff members. You can even consider random drug testing and pre-employment interviews. However, you must note that it is illegal to inquire about a candidate's prescribed drug for medication.

A job applicant should be screened for unwarranted behavior. Psychological tests, hand writing analysis, skill and aptitude tests and even lie detector tests are additional assessment tools available to business owners to help them select the best candidate for the job.

Some questions are unlawful like applicant's sexual orientation, religion or race. While interviewing the candidate, you should be aware of other federal laws as well. The best place to get such information is from government sites like the US Department of Labor or the Equal Employment Opportunity Commission.



Before making a final job offer, you must check references. Two references should be professional and one should be personal to help endorse the character of the applicant.

Federal laws provide clear guidelines regarding salary and classification of employees. You must check minimum wage and make sure that the salary offered is more than this. The part-time workers can work for 20 hours or less per week while full -time workers can log in 30 hours per week. According to the US Department of Labor there are 12 records an employer must maintain on each staff member during their employment.

You should handle the immigration issues carefully while sponsoring or employing a foreign national. Right insurance coverage like disability coverage is also necessary. There are two types of disability coverage viz. short and long term. There is a waiting period before benefits are paid. Chandrayaan-1 Mission Facts --- Space Technology

Spacecraft
Cube shape, with a length of 1.5 meters on each side and a total mass of 1,050 kilograms (523 kilograms initial orbit mass and 440 kilograms dry mass). The satellite design is based on ISRO's Kalpansat meteorological satellite that was launched in 2002. Chandrayaan-1 will also carry a 30-kilogram probe that will penetrate the surface of the Moon.


A 750-Watt solar panel together with a Lithium-Ion battery will supply power to the spacecraft. A bipropellant engine will be used to enter orbit and to maintain the spacecraft's orbit at the Moon.

The total mission cost is INR 3.8 billion (US $83 million)

Orbit
Chandrayaan 1 will be launched from the Satish Dhawan Space Center in Sriharikota, on a PSLV (Polar Satellite Launch Vehicle) rocket. After a five-and-a-half-day 240 by 36,000 kilometer geotransfer orbit, it will end up in a 1,000-kilometer (600-mile) orbit around the Moon. From there, it will drop to a checkout orbit of only 200 kilometers (120 miles) and then a final orbit 100 kilometers (60 miles) from the surface of the Moon, where it will orbit for about two years.

Chandrayaan - Indian Space Research

Chandrayaan-1, planned for early next year, yet another mission to moon is already on the table – this time to send a Lander to the lunar surface. This is likely to be
followed by the much-talked-about manned mission to the moon.


Chandrayaan-1 is planned for launch on board India's Polar Satellite Launch Vehicle (PSLV). The 525-kg satellite will be placed in the 100-km polar orbit around the moon and it will have a lifetime of two years.


Chandrayaan-2, to be undertaken by 2010, would have a proper Lander, which would land on the lunar surface and try to explore the surface in far more detail.

Resume Writing - Do's & Dont's

The very important thing while preparing a resume is to invest your own time. Don’t just give an excuse that your resume is not good because you are not finding time to prepare it properly or update it.

Personal Section:

• Don’t mention multiple email ids. It creates confusion during communication.
• Don’t mention office email id. It shows you are spending office time and resources for personal activities.
• No multiple mobile phone numbers. If mentioned please put the timings for each number or mention the reason like local/outstation number.
• Some people omit the residential address, but it is important for the HR in order to generate the offer letter using this address. Also it gives impression that you are trying to hide something.

Objective Section:

Use objective section only if you are serious about your objective. Most of the people just copy the objective from some standard templates or from friend’s CV and don’t have any clue whether it really reflects his/her own objective.

Summary Section:

Understand that this is not an answer paper in an exam where you need to fill tons of pages just by writing the same sentence in different ways. For e.g below is the copy of two points from a CV. I don’t understand what these two lines mean !!!

• Experience in working on the Internet related technologies such as HTML, XML.
• Done extensive coding with XML, HTML, and JavaScript.

Skills Section:

Don’t include all the skills which you have come across in your college days or in your project which you have not worked on. This is useful just to get an interview call but not to fetch a job.

Group the skills in a proper manner. Incorrect grouping will put you in trouble during interview.

Project Details Section:

Project Description:
Be precise and short while putting project description. Don’t write pages of information here.

Start and End Dates:
Not mentioning this will leave an impression that you are trying to hide something.

Roles and Responsibilities:
This is the most important section which every interviewer see and would like to know more information. So, don’t just mention your responsibilities as design, development coding, testing etc.

Instead, mention the modules/features that are designed, developed, tested and the technologies used like


Modified, module A’s design to increase its performance by 50%.
Module A is modified to handle multiple requests simultaneously.
Developed connectivity between module A and B using so and so technology.

Project Achievements:
You can mention your individual or teams achievements and the awards received for this project from top management and customers.


General Achievements

Do mention your achievements irrespective of whether it is small or big right from your school days. Leave the judgment to the employer to decide how big or how important that achievement is for. Also you need to make a judgment on what type of achievements to include based on your experience level and based on the kind of job you are looking at.

Hobbies


Although I see this section mostly in fresher’s CVs, it would be useful to mention in experienced people’s CVs also only if you are serious about this hobby. Most of the experts strictly say not to mention hobbies, it is just my personal thought. I would look at a person with Trekking as his hobby might be a good team player and having a good risk taking and leadership abilities. Similarly a person with advanced level of chess might be good in analysis, impact analysis, strategic thinking.


Quality

Spelling mistakes – Avoid these. It shows you are not serious.

Fonts - Maintain consistency in fonts and their sizes across. Don’t try to use too many fonts. Don’t try to use too small or bigger fonts for normal text.

Skills - Mention skills in proper case. Don’t write HTML as Html, html.

Spacing and layout - Use tabs to insert spaces instead of multiple space bars. Make sure proper page breaks are inserted.

Always save the document with default view as “Print Layout” and with 100% zoom. In other layouts there are chances of missing some information like “Headers and Footers" are not visible in normal layout.

Try to open the resume in multiple systems and see the spacing and layout is preserved.

Proper Ordering:
Employer looks at information which is relevant for the current job. So, order your section properly based on the importance. Always put the project details in the reverse chronological order.

Project Description:
Don't mention any obvious things like "Designed the application as per client request".

It is better to avoid words like "duties include" and "responsibilities include". Employers would like to know what you have done instead of what duties or responsibilities given to you.

Don't be lazy to update your old project descriptions which contain sentences like "Working on improving the performance of module A".

Style:
I see most of the people resumes in a typical format which is quite boring like my blog. :-). You need to showcase your creative skills or your individual thinking style by putting your own format. It should be like your wedding card (Don't try to use the Calligraphy fonts used in the cards). The effort you put to make it different from other cards is required here also. You should give a feeling to the reader that you stand apart from the crowd and increase your chances of easily getting picked.

Fonts:
Use the fonts which are available by default on all systems like Arial, Times, Verdana etc. This will avoid displaying special ??? characters, if a particular font is not found in the Employer's system.

Spelling and Grammar:
In the last article it was mentioned to do a spell check. Also, review it once again or give it to others to proof read it. Look out for similar sounding words like Weak | Week, prospective | perspective.

Format: Text / RTF / Word / PDF?
Most of the HRs, recruiters do prefer Word than any other format. On the presentation front Word and PDF wins over Text and RTF formats. For recruiters, Word is the preferred format. Since they generally remove the contact information from the resume, it is convenient from them to do it in Word. You can use PDF if you are directly sending it HR of a company.

Project Managment - Best Practices

In the last article we discussed in general the challenges faced in Project Management. In general there are lot more challenges we face than mentioned. Let's first discuss the best practices in Project Management before we end up with more challenges.

Best practices followed in software project management to maintain a well-orchestrated team to create and claim sustainable values. The points mentioned here are not in any order of priority.

1. Customer Focus
When you encourage the team, definitely they will put in great efforts to come out with an excellent product that delights the customer. At the same time, you need to make sure that the team understands the pains of the customer and also the impact of bad products on the brand name of the organization.

As this is a primary concern of any organization, you need to work on this activity constantly and continuously throughout the execution of the project. This helps you to sustain the relationship with the customer and also get repeated orders. Needless to mention about the good will and the references you get, when you delight the customer.

Moral: Customers is the real boss; you need to keep him happy

2. Recognition
Nothing can motivate the developers to a great extent as recognizing the great piece of work done by them. When you recognize their work, they feel honored and important. It also brings in a feeling of belongingness and great satisfaction to the developers.

The project managers can use email facilities and team meetings as effective tools to recognize people. You can send out an appreciation mail or praise the developer in the team meetings, which are within your scope. When you couple this with the recognition awards of the organization, it can do wonders as recognitions improve the performance of the individual as well as the team.

Moral: Recognition is the greatest motivator

3. Communicating the Project Plan
Communicating the project plan to all the team members is as important as creating the project plan. You need to keep the team well informed about the plan so that they can visualize the bigger picture.

Moral: Understanding the plan is the first step towards delivering a quality product

4. Strategy
You need to devise a good strategy to successfully implement the various aspects of the project plan. You might have derived a good plan, but still, if your strategy is poor, it can yield disastrous results. You as a project manager need to liaise with the architects and senior developers while framing major strategies.

Moral: Strategy can mar or improve the effectiveness of a plan

5. Suitable Methodology

It is highly important that you need to be careful while choosing a proper methodology for the project execution. A process life cycle, which is an excellent fit for a project in one area or domain, may not fit in other domains or areas.

Moral: One manager's food is another manager's poison

6. Business Functionality
You need to ensure a good understanding of business functionality among the project team. With all the technical knowledge in this world, one may not be able to beat a person who has good functional knowledge. That explains the importance of having good functional knowledge among the team. You as a project manager need to ensure that the due diligence documents are constantly updated to reflect the knowledge gained during project execution.

Moral: Knowledge is power

7. Project Review Meetings
A weekly/fortnightly Project Review Meeting is very much required for a project. Besides helping to keep track of the project execution, it helps in keeping the team focused. It makes each and every member of the team know what is happening in the other part of the project, which is required to understand and visualize the project in bigger picture. You can share
all the important and significant organizational changes/initiatives in the meeting. You need to ensure that action items are noted and recorded in the Minutes of Meeting (MOM) document and tracked to closure. If you look at this meeting as more of information sharing and execution point of view, rather than as a statutory requirement to comply with Quality Management
System (QMS), you can benefit more out of it.

Moral: A map is of no use if you do not know where you are

8. One-on-One Meetings
Unlike the Project Review Meetings mandated by the QMS of the organizations, a one-on-one is very special in its kind. The purpose of one-on-one meeting is to create a continuous learning environment, which is very much essential in the software industry. One-on-one meetings build
trust between the project manager and the team members. Since it is on a one-on-one basis, the chances are more for the team members to freely share their views, discuss issues, and express concerns in an open manner. You can understand the concerns of the team members and resolve them at an early stage through these meetings.

You can effectively use these meetings to groom and mould the team. Instead of waiting until the end of the year to do a formal annual appraisal and give the review feedback, the project manager can take the one-on-one meeting as an opportunity to give informal feedback to the team members about their strengths and possible areas of improvement. Since it is not a formal appraisal, chances are very high that the team members will respond to the feedback in a more positive way and would discuss with keen interest to improve their strengths or overcome the shortcomings. On the other hand, it provides the project manager an ample opportunity to assess and gauge the team members at work on a periodic basis and encourage them to learn or improve continuously. It is human psychology to work more to achieve a goal when there is a sense of urgency. For instance, the students at college study with all sincerity just before the examinations. As it is true at work places too, you can utilize the one-on-one meetings to create the sense of urgency. You can set short-term goals to team members in one of these meetings and evaluate the progress in the subsequent meetings. You can also use these meetings as an opportunity to drive the organizational changes, though that is not the main purpose. The success of a one-on-one lies entirely on the way it is conducted. You need to conduct it in a totally informal and friendly manner, of course without losing the focus. Care should be taken to make sure that no unrealistic promises are made to the team members to fulfill their aspirations. You can conduct these meetings regularly once in a month on convenient days when you are free from your routine activities.

Moral: Run as fast as you can, just to stay in place.

9. T-Cons
In this industry, often we work with people who are geographically apart. At times emails create two islands of people communicating over a sea of misunderstanding. This, besides distracting the environment, creates an unhealthy atmosphere. Teleconferences (T-Cons) between onsite and offshore parties help eliminate most of these communication problems. You can use T-Cons to communicate effectively with your customer and build mutual trust with them. It is a good practice to include the entire team in T-Cons whenever possible. This brings all the team members to the same level and also, helps you to groom the team indirectly in communication
skills. You should prepare the MOMs at the end of every call and send it to all the participants to ensure that every issue is understood in a proper way and track the issues to closure. As a thumb rule, one should not get onto emails unless otherwise warranted.

Moral: Voice is better than text

10. Encourage Finding Bugs
You need to encourage your team members to find as many defects as possible in the work products. Earlier they find, the cheaper it is to fix. Concerns regarding linking of defects and performance appraisals are to be removed as otherwise the team members might hide the bugs.

Project Managment - Challenges

Software Project Management differs from other project managements in several ways.

The Project Manager, like a captain on a ship, is ultimately responsible for the success of a project. The project manager, besides being the focal point for the project execution, is responsible for driving organizational initiatives and changes, and keeping the customer delighted all the time. Most of the software projects fail not because they are inherently complex, but mainly because of the poor project management. You can be a smart
programmer capable of writing complex programs, but it is not enough for project management. The project management skills are quite different. It involves getting the work done by others, the way you want and yet making them feel happy about it.

Challenges in Software Project Management

Software Project Management is different from other disciplines or fields. Some of the factors contributing to the differences are listed below, and these factors complicate Software Project Management:


1. Working Remotely: At times, you need to work with people living geographically at different locations, which you might not have met. This leads to a lot of communication problems.

2. Invisibility of the Final Product: Though there are intermediate work products in each phase of the software development life cycle, the end user and at times the developer are not able to visualize the final product through the various software artifacts. In contrast, in case of a bridge or building construction, the end user and the worker can actually visualize the final product evolving.

3. Knowledge Workers: Working with well-educated people is easy as well as tough. As the developers are smart and equally educated as the project manager, managing them becomes easy. It becomes more difficult mainly because of the knowledge level differences in a particular technology or domain where the developers may have more knowledge.

4. Technological Changes and Market Openings: The software developers have to continuously improve the knowledge level due to the technological changes. This, on the other hand, paves a way to them to acquire jobs that lead to high attrition rates, which ultimately lands the project manager in trouble.

Other Backward Class (OBC) drama!

Now a days its the headlines in media about the continuing the provision of reservation for backward communities in all sectors of life within India.

It's a fact that centuries & centuries some class of the people are being used as labourers & oppressed by the ruling & administering peoples of times. Because of the oppression & downtrodone status, they lack education for centuries. They are utilised for the man power only & they are underpaid. As a result the genes of these communities are lacking the usual grasping power & thinking ability. So they need reservation, if we consider them equals. Because to compete with the present day scenario, they need a supporting hand from Government & that's reservation.

But, the fact is, more & more people are now utilising the status of OBC for their advantage. Though its meant for the oppressed class, people are arranging certificates that they are from the oppressed class & take away the reservational advantage in every field. Even some organised activities are taking place to take advantage of this provision.

Those who advocates that if reservations are abolished, everybody will become forward community: for them, I have a question, Is it possible to maintain the forward caste tags in the names of the forward community & abolish OBC reservation. We can see around these days too that last names of the people to indicate their caste. Will they agree to abolish that title from their names for ever? Some of the so called minority religion, which are overthrowing the Government in Kerala is not a secret matter. Will they act for the justice of the community, or they are utilising this opportunity to get maximum gain?

Divide & Rule! still there?

To rule India -- with her huge size and population -- the British hit upon a simple yet brilliant idea: divide and rule, with the State playing the crucial role of an arbitrator between various warring groups.

The government of Independent India is largely a remnant of the British Raj with one crucial addition: the ruling elite, comprising Marxists and pseudo-Marxists, largely understands the collective psyche of Indians far better than our colonial oppressors. After all, poverty of ideas invariably leads to politics of poverty.

Accordingly, subsequent governments in India have first ensured shortages, and then played by rationing the insufficient. Quotas fall in this genre.

Now, I feel some organised people with the strong financial & other support from the rich nation is interferring in all matters of the people. They make news, they make people think what they wants they have to think: for that they are controlling the media. For implementing their policies, they bargain with the political parties to pick their candidates & now they rules us.
